Help! I am Terrible at Taking Baby Steps! There is an old saying that goes something like “You have to walk before you can run.”  I’m not sure about other parents out there but with my kids did not adhere to this advice.  It was straight from crawling to running (sometimes too fast for their own good which I’m sure is where the phrase comes from).    I guess when I look at things maybe “The apple doesn’t fall from the tree.” (to use another phrase just for fun). I am not great at walking.  I am not great at baby steps… in life or at work.  In Talent Brand, this can be a problem. There is definitely a fine line and a balance that is needed. On the one hand, you are the new player on the team.  The marketing and creative departments might have a little bit of a feeling that you are invading their space.  The recruiting team may wonder about some of your tactics as they are a bit of a game changer and might ‘take over their job.’ On the other hand, being the new player requires to ‘push the envelope.’  Your role is not to implement a specific brand but to educate, convince, and cheerlead the way the talent brand should be bought into by the whole company. The true success of the company depends on how much importance/respect (gained by trust) the leaders of the company give to Talent Brand.  We live in an experience economy. The employment and talent brand experience is the glue that holds it all together (product, company, brand, customer, and employee experiences). To do this you cannot just ‘lay low’ and do things the way they have always been done. These are things I have experienced in very diverse companies and are probably the number one concern I hear when speaking at conferences about Employment Brand.  I’m not perfect at taking on these challenges, but I would like to try to offer some advice from what I’ve learned so far in this adventure. Don’t freak out it’s nothing personal! Change is hard… for them and us!  In the past Marketing/Creative have always owned anything representing the company externally.  Let’s face it… in recruiting there were our phone calls, job descriptions, and interviews but those weren’t really respected as actually impacting external perception.  All of a sudden we are not only ‘owning’ external (and I would add internal employee) perception but we are taking action on it and trying to create a positive impact. In other words… we are not just owning the Glassdoor page and taking that off their plate… we are going out there and pulling people in where the brand has never had a presence before. We are causing ‘heads to turn.’  That is a tough thing to ‘let go of’ or not overshadow.  Historically it’s been pretty easy to own and maintain what the outside world thinks of us.  Marketing/Creative ‘had control’ of it. Social, employment brand and brand ambassadors have caused mass confusion and frustration that they are no longer in control of anything.  Recently I was reading through Disruptive Marketing by Geoffrey Colon and, although I don’t agree with every detail he says about it, the section on the ‘losing control’ makes perfect sense and put a lot of things into perspective for me. I recently had a real-life situation play out that included this ‘lack of control’ panic from the marketing team.  At first, I was livid! I just wanted one victory that I could smile at… celebrate with a glass of wine… and feel good about! Although the company and CEO were totally pumped about my effort (I’m talking high-fives and fist bumps in an all-hands meeting walking back to my seat) the marketing department came crashing down.  To top it off… it was nothing that was even in my control but I was blamed for it on an assumption that I authored it. Like I said… at first, I was totally upset that it ‘ruined’ my ‘moment’ but then I realized… this is not about me!  As soon as that hit I knew I just had to figure out a way that proved we were both in it for the good of the company (and collaborate on the ‘control issue’.  All in all, I was still able to ‘bask in the glory’ while realizing it was nothing personal and more just a ‘growing pain’ in acceptance of change. Show them the benefits of you walking on your own! Give them something that means something to THEM! Traffic… company brand attention… give them or let them take credit!  I know it sounds cheesy and something that you shouldn’t have to do but let’s be serious ‘bribing by fame and fortune’ isn’t just for the kids. We all know that Talent Brand isn’t just beneficial to recruiting.  Employers that take care of their Talent Brand are 31% more likely to have engagement from customers.  Customers/leads like to work with companies that are represented by real, live people that are happy with their employer.  They emotionally connect in a positive way and eventually gain trust faster because of it. We all know this… so let’s show them what we are bringing them (even if they think it was all their doing… deep down… they know). A couple of examples: Show the Google Analytic trends after launching your career or ‘life’ channels show them the traffic wasn’t just for jobs! Give credit to the ‘volunteer’ army of marketing and recruiting working together in a public forum (it’s hard to ignore or disrespect when someone pays you respect in front of the CEO) Get the big social channels ranked on an award list Taking 5 baby steps + learning balance = a BIG step! Remember how we decided at the beginning of this article that the phrase came from somewhere?  From the point that kids start running too fast for their own good? I can remember when my now 10-year-old learned to walk/run.  The first thing he did was to run right into the corner of a wall! The biggest purple/blue vein and bump formed on his head! Many of us are literally in a place where we ‘don’t want to run our head into the wall.’  I’ve concluded that taking 5 baby steps might not be easy for me but when I learn to do that (without gripping) and also balance or ‘play the game’ I gain…. A BIG STEP!!! AND it isn’t that hard when I do it without gripping.  I figured out that I was the one to blame for getting the ‘bump on the head.’ If I learn to play the game and take the baby steps the next time, I can take a ½ BIG step without causing headaches. Prove that your learning to walk moves everyone forward! Use metrics! The minute I’ve been able to prove that being present in social with our employee life and as people through our brand ambassadors increases morale in the company and traffic for the company… everything was ‘ok.’  The trick here is to actually PROVE IT! This can be done in many ways… Option 1: Google Analytics… In the two charts above I could show overall website traffic.  In the top one, the spike was THE DAY we released an article about Employee Experience at our company and highlighted many stories of specific employees and their adventures… If that wasn’t enough the chart below that was the week we released our employee advocacy tool and on Monday and Thursday were specific articles about life as an employee at our company. Option 2: Get feedback… From candidate… Questions like: What was the turning point? What did you research the most? I’ve done these and I can show that employee stories about real life and researching by networking and word of mouth were the answers of majority every time! Get feedback… From your employees!  I think this is so important and we forget about it… track the links you are giving them as options to feed out to their network.  You will figure out really soon which articles resonate with them. Last, and not least, ASK THEM! Recently I launched our ‘Life’ channels and blog with employee stories.  Since I announced it at an all-hands meeting I rarely have a day go by where someone doesn’t catch me to tell me ‘their why’. Employees WANT to tell their story. We all want to have an impact in what we do every day and for most of us, it includes making a difference in others lives in learning from us!  We just have to offer a venue and a format that makes it easy for employees to share (Example: I have 10 questions I send them and have them pick 2-3 to answer). If they are answering them… their feedback is THIS IS WORKING! Again… I am terrible at taking baby steps however it is imperative to move employment brand forward and for the success of our companies. I’m working on… Not taking things personally Showing the benefits of walking before running Taking 5 baby steps and gaining balance (play the game) Showcasing data that moves everyone forward!   We are living in an experience economy.  We ‘sell’ experiences. We have got to get this right and take the baby steps to gain trust and respect in our companies.  I love to run marathons but let’s face it. I need to walk just a few steps in the middle of it. This is not a sprint… this is a marathon, and I’m learning to walk before I run! Safe Travels 5 Tips For Driving In New Places Whether you’re traveling for business or pleasure, it’s exciting to see new parts of the country â€" but when you’re behind the wheel on unfamiliar roads, danger is around every corner. While at home you know where every stop sign is and how the road acts in bad weather conditions, new terrain presents unforeseen risks and can lead drivers to make mistakes. When traveling in unfamiliar areas, then, beware of these five common missteps. It’s easy to let your new environment challenge your driving skills, but by preparing yourself, you can remain in control. Research Your Rental If you fly into your destination and don’t have your own car, it’s important to choose the right rental for your new environment, so do your homework before you sign the contract. When driving in an urban area, for example, you may not want to drive a larger car that will make it hard to maneuver through small spaces, while in rural areas it can help to have four-wheel drive and a car that can handle tough road conditions. Check the weather and your routes and ask the rental provider what they recommend for your travels; they likely know the area well. Dodge Every Distraction Distracted driving is a leading cause of car accidents, and when driving in unfamiliar areas, you’re far more likely to take your eyes off the road. Maybe you’re checking the GPS or texting someone at your destination for an update. Whatever’s caught your attention isn’t as important as your safety, though, so make sure you stay focused. If you struggle to put your phone away while driving, consider using an app that makes it inaccessible while in motion and choose a car that has built-in GPS. Leave Extra Time Running late can lead to excessive risk-taking on the road, and when you’re driving in an unfamiliar city, it’s easy to get lost and wind up behind schedule â€" that’s why it’s so important to leave extra time in your schedule. Schedule events further apart than you might at home and leave your hotel earlier than necessary to be on time. Know The Local Laws Every city and town has its own quirks when it comes to the rules of the road, so before you travel to a new city, it’s important to look into some common differences. For example, can you turn right on red in your destination? In New York City, drivers aren’t permitted to turn right on red at the majority of intersections, while most other cities allow such turns unless otherwise marked. And, when in doubt, take the more cautious approach. Always drive in the right lane and follow other drivers’ cues. Other drivers may honk at you occasionally, but just stay calm. Beware Blind Drives And Wildlife Most business travel won’t take you to rural areas, but in the event that you find yourself in a small town or passing through a thinly populated area, it’s important to stay alert. Resume Dos and Donts - VocationVillage If you follow this checklist of Resume Dos and Donts, you will be following the resume preferences of a large majority of hiring managers and recruiters. I know this because I frequently talk to them and I constantly assess how they decide which job applicants to invite to interviews. I have also been a hiring manager and recruiter myself so I have screened hundreds of resumes.Note that these Resume Dos and Donts are specific to the United States. Other countries are likely to have different workplace norms.Resume DosDO decide on a clear career focus. If your resume seems scattered or overly generalist, you are doing yourself a disservice because hiring managers will likely rule you out for everything.DO communicate your career focus by including a Career Summary or Profile Summary section at the top of your resume. This section should clearly communicate what type of professional you are and what you have to offer. (See the examples farther down the page for how this looks).DO pursu e positions for which you are clearly qualified. If you dont meet 80% or more of a jobs required qualifications, either focus your job search on networking (because then connections may trump career history) OR do some things (education, professional organization membership, volunteer work, etc.) to increase your marketability before launching a job search.DO include your city, state, phone number, and email address. It is fine to omit a street address because of identity theft concerns.DO use a font like Helvetica or Calibri in 10 or 12 point size.DO use a professional email address, preferably something simple like your name: iam. By professional, I dont mean something like opik or insm.DO quantify your accomplishments whenever possible. If you say you increased customer satisfaction, a hiring manager is likely to wonder, How do you know? My favorite way to quantify accomplishments is described by Laszlo Bock, Googles Senior Vice President of People Operations. He is in charge of all Googles hiring and hires 100 people per week. Bock says the best way to describe accomplishments is to write, Accomplished X, relative to Y, by doing Z. For example, instead of writing, Wrote editorials for The New York Times, Bock recommends to write, Had 50 op-eds published compared to average of 6 by most op-ed [writers]. (Source: BusinessInsider.com.)DO vary your action verbs and use more powerful words than, Responsibilities included, or, Duties were… From The Muse, heres a good list of action verbs for resumes.DO use formatting aids like headers and bullets to break up the text for readability. (But make a plain text version, too, if you plan to copy and paste this material into online applications you dont want formatting characters to look ugly if an employer is viewing the end result).DO try to limit your resume to one page or two at the most if you are highly experienced. Three starts to look more like a CV, which is only appropriate for academic or research science jobs.DO describe your previous companies if they are not well-known organizations. For example, if you worked for a small human resource management consulting company called Henderson and Co., you could write in the accomplishments section, For this boutique human resource consulting company specializing in benefits and retention, managed four client accountsDO include hobbies and community service. Heres a good instruction guide from ResumeLab about how to do this.DO convert your resume to a PDF file if you are going to email it to a hiring manager. On a Mac, you can print to PDF. If you are on a different type of platform, you can use a free online resource like FreePDFConvert.com or PDFConverter. However, if you are sending your resume to a recruiter or a company that uses an applicant tracking system, send a Word document instead. Many types of recruiting software dont read PDF documents as well as they read Word documents, and recruiters want to be able to take notes on the do cument and potentially edit it for submittals.DO write a cover letter to send with your resume. You never know if a particular recruiter ignores or loves cover letters, so why take a chance by neglecting to send one?DO invest in a professional resume writer if creating a resume is something you dread or if you know that you will have difficulty completing the task well.DO consider including your middle initial on your name. (See research about why).Resume DontsDONT use a Microsoft Word resume template unless you resolve any potential formatting problems. Kristen Fife, a Seattle area recruiter and resume writer says, The resume templates you find in Word tend to waste a lot of valuable white space, but even more frustrating is the fact that many Applicant Tracking Systems translate documents into .txt files, and the template formatting can make a resume virtually unreadable because of the embedded coding within the document.DONT lie or grossly exaggerate your accomplishments. Tell th e truth.DONT try to use a one size fits all resume. You will increase your odds of a successful job search by tailoring your resume for particular jobs.DONT use personal pronouns like I or refer yourself in the third person (Mr. Becker is an experienced manager.). Both of these things irritate hiring managers and recruiters.DONT choose fluffy adjectives or phrases like great with people or dynamic executive. Prove your characteristics with measurable accomplishments.DONT list everything you have ever done no matter how irrelevant to the job you are pursuing. Focus your resume by including content that helps market you for the specific position for which you are using this resume.DONT write a functional resume unless you have very, very carefully thought about your reasons for doing so and you still think it is a good idea. Most hiring managers and recruiters hate functional resumes. See: Beware the Functional Resume. (Tip: A combination resume accomplishes the same things a function al resume might but without the pitfalls.)DONT list information about religion, politics, or social causes unless you using this information to screen for employers who are a good match for your specific affiliations and causes.DONT reveal personal data such as a photo, height, weight, ethnicity, marital status, health status, etc. Some of this data can expose employers to legal liability because of U.S. EEO law, and even for information that isnt illegal to include (such as height or weight), hiring managers dont expect to see these characteristics on resumes.DONT list references on your resume or use valuable space to say, References available on request. You can submit references on a separate page once you are asked for them.DONT send your resume until several colleagues and friends have proofed it for grammatical and spelling errors. Try to choose people for whom writing is a strength.DONT let this list of Resume Dos and Donts cause you stress! There is a prevailing myth that you need to stuff your resume with a ton of keywords, so you can beat the robots Solution: To ensure that your resume is focused, eliminate all courses that are not relevant to the job you are appl ying for.For example, if you have First Aid Certificate listed on your resume and you are going for a mid-tier management role in IT, you can safely bet that this certificate won’t be adding any value at all, so remove it.3. LinkedIn and Random Hooking Up I received a LinkedIn invitation today that read: John Doe (not his real name) has indicated you are a colleague from Pfizer Corporation (not his real company). Heres the problem. I dont know John Doe and I never worked for Pfizer. John Doe is gaming the system to send an invite.But how is this an attractive offer? I dont know this person and his strategy for getting to me is sneaky and a little bit creepy. How is this a sound strategy for gaining an introduction? Its like  Arnold Schwarzenegger hitting on Mary Murphys makeup artist in the elevator or  Anthony Weiner sending his @ messages on Twitter where they dont belong.Its not like Im that hard to find. Google me. Youll find me and all my contact information. And then you can send me a note that explains why you think we should connect. I dont bite.
